GOALS.8:4 - Solution

GOALS.8:4.1 - State the receiving question and permitted use

Identify what this interaction must produce: clarify a result, understand an obstacle, supply help, learn from an episode, recognize a contribution, or inform a personnel decision. Tell participants the material purpose, audience and use of observations. Reuse established arrangements when they are sufficient. A later new use of private learning data needs its own grounds and permissions.

Recover the actual goal mode, evidence, starting conditions, allocation, changes and material contributions. OPS.22 supplies an operating performance interpretation where needed. Distinguish the observed result from an explanation of it and from a judgement about a person. An unfavorable forecast should expose a response decision; if the actual consequence rule penalizes truthful reporting, obtain the relevant change or acknowledge the constraint rather than offering a false assurance of safety.

GOALS.8:4.2 - Conduct a useful conversation and feedback exchange

Use LDR.1’s smallest sufficient working conversation. Begin with the concrete episode and the participant’s account. Ask what happened, what they were trying to do, which conditions helped or hindered, and what next contribution would change the work. Supply a clear observation and its consequence rather than an unexplained personality label. The participant can correct factual mistakes or offer another supported explanation.

Agree the next useful action, help and response occasion. The needed contribution may be a clearer assignment, resource decision, subject answer, changed method or learning opportunity. Assign it to someone able to provide it. A manager’s advice cannot on its own change another team’s commitment or supply a teacher’s missing competence. If the conversation already settles the work, end there.

For development, distinguish supported practice from performance used for consequential appraisal. Use HCD when the person needs a new capability and agree the use of its observations. Feedback should let the learner change an operation and try again under suitable conditions. A conversation about learning is not evidence that learning occurred.

GOALS.8:4.3 - Recognize an evidenced contribution

Name the contribution, the result or continuation it helped and the available basis for that account. Acknowledging someone who surfaced an unworkable promise, helped a neighbor or repaired a bad assumption can make useful work visible alongside headline outputs. Keep the claim proportional: contribution to a team result is different from sole causation, and ownership of an OKR is different from performing all its work.

Choose recognition appropriate to the participant and setting, including preferences about publicity. Explain enough for colleagues to understand the practice worth retaining. Formulaic praise or a ranking detached from the contribution provides little guidance and can misattribute credit.

GOALS.8:4.4 - Return consequential people decisions to their complete grounds

Goal evidence can inform a personnel decision when its interpretation fits that decision. HRM.2 supplies the actual work analysis, assessment inference, comparison and limits. HRM.3 supplies remuneration and progression through their applicable bases and terms; HRM.1 checks the coherent people/work arrangement. Include opportunity, assistance, scope, attribution and relevant changes when comparing contributions.

Avoid a direct universal score-to-pay or score-to-promotion conversion. This preserves legitimate use of achievement evidence: a defined, agreed contribution can be relevant under a qualified reward rule. The rule’s authority, validity, fairness and actual terms still govern. Obtain the applicable professional and institutional judgement where it is required; this method does not issue an employment or legal determination.

Return the conversation result or qualified input to its receiving owner. Recognition detects an unjustified change of use. Assurance establishes the evidence, permitted use, inference and authority needed for the actual consequence.
